本文以新生代员工为研究对象,旨在研究工作场所乐趣对员工离职意愿的影响,分析了组织嵌入在工作场所乐趣和员工离职关系中的中介作用。通过对310名新生代员工进行问卷调查,数据分析结果表明:工作场所乐趣对员工离职意愿具有显著负向影响,即新生代员工在工作场所中所感知到的乐趣程度越高,他们想要离开组织的意愿越低;同时研究发现组织嵌入在工作场所乐趣与员工离职意愿之间起到完全中介的作用,提高新生代员工的工作场所乐趣。有利于增加员工对组织的嵌入程度,进而降低员工离职意愿。基于实证结果,提出组织人力资源管理的对策建议。
Taking the new generation staffs as the research object, this paper aims at studying the impacts of workplace fun upon turnover intention. Basing on "Field Theory" and Individual-organizational Dependency Theory, this paper analysis the mediating effects of organization embeddedness between employees' workplace tim and turnover intention. Data were from a questionnaire survey of 310 employees. Results show that workplace fun has a significant negative effect on the turnover intention. That is, the higher the level of the new generation staffs in the workplace, the lower the willingness to leave the organization. At the same time, the study found that organization embeddedness plays a complete mediating role between employees' workplace fun and turnover intention. To improve workplace fun of the new generation staffs, it is benefit to increase the staffs degree of organization embeddedness, and reduce the turnover intention. Based on the empirical results, the suggestions of human resource management for organization were discussed.
