为了探索个性化契约对中国员工工作满意度及情感承诺的影响,抽取413名被访者进行问卷调查,并运用结构方程模型进行分析。结果表明:在四种个性化契约中,任务和工作职责对中国员工的工作满意度和情感承诺均有显著的正向影响,且工作满意度在任务和工作职责与情感承诺之间有显著的中介作用;薪酬方案激励只对工作满意度有显著的正向影响;工作时间灵活性和工作地点灵活性对工作满意度和情感承诺的影响都不显著。
This paper analyzes the impact of idiosyncratic deals on Chinese employee' job satisfaction and affective commitment by structural equation model,based on collecting 413 valid data of questionnaire survey. Results show that,the four types of idiosyncratic deals,task and work responsibilities not only has a direct positive effect on job satisfaction and affective commitment,but also has an indirect effect on affective commitment through job satisfaction; financial incentives is only positively related to job satisfaction; neither schedule flexibility nor location flexibility has significant effects on job satisfaction and affective commitment.
