针对以往研究主要关注公平如何作用于联盟绩效及企业联盟行为的不足,本文关注联盟中的公平感是如何形成的,分析了中国商业环境中的一个基础变量——个人关系对企业在联盟中公平感形成的影响。研究结论认为个人关系能够增强企业在联盟中的整体公平感、程序公平感和分配公平感,但是高层个人关系和员工个人关系对它们的影响是有差异的,高层个人关系对程序公平感的形成有更大的影响,员工个人关系对分配公平感的形成有更大的影响。同时,在不确定的环境下,个人关系对整体公平感的影响会增强。这些结论不仅在理论上丰富了联盟中公平的研究,以及联盟中个人关系的研究,而且对企业的联盟管理实践也具有一定的指导意义。
Previous justice research in alliances mainly focused on the effect of justice on alliance performance and organizational behaviors and gave little attention to the formation of justice. This study focuses on this question through analyzing the effect of interpersonal guanxi on justice in alliances. The conclusions suggest that interpensonal guanxi can improve alliance parties'overall justice, distributive justice and procedural justice. But guanxi between top managers and guanxi between employees have different effect on these factors. Guanxi between top mangers has stronger effect on procedural justice than guanxi between employees, and Guanxi between empolyes has stronger effect on distributive justice than guanxi between top managers. At the same time, the effect of interpersonal guanxi on overall jus- flee will be stronger in an uncertainty environment. These conclusions not only theoretically rich the research of justice and the research of interpersonal guanxi in alliances, but also give some guides for alliance management practices.
