目的:分析山东省乡镇卫生院在职人员离职意向及其影响因素,为卫生人才队伍稳定性建设提供参考依据。方法:采用分层抽样与整群抽样相结合的方法,对山东省36家乡镇卫生院1939名在职人员进行问卷调查。对调查数据进行描述性分析、单因素分析和多元逐步回归分析。结果:山东省乡镇卫生院工作人员离职意向率为27%;工作单调乏味、养老保障水平差、工作能力无法较好发挥、职业发展前景不清晰、工作与家庭生活冲突、缺乏社会理解等变量之间的差异对离职意向具有统计学意义。结论:山东省乡镇卫生院在职人员离职意向高,工作单调乏味、养老保障水平差、工作能力无法较好发挥、职业前景不清晰、工作与家庭生活冲突、缺乏社会理解是离职意向的影响因素。
Objective To explore the turnover intention of staffs in township health centers in Shandong Province and its influ- encing factors, and provide references for improving it. Methods 1939 cases of staffs were chosen from 36 township health centers in Shandong with stratified sampling and cluster sampling, and surveyed with questionnaires. Data was studied with descriptive a- nalysis, single factor analysis and multiple stepwise regression analysis. Results The rate of staffs with turnover intention was 27% in township health centers in Shandong Province. The factors of monotonous work, poor endowment insurance, insufficient job op- portunity, conflict between working and family, and lack of social understanding had significant influence on the turnover inten- tion. Conclusion The staffs of township health centers in Shandong Province had intense turnover intention. And the factors of mo- notonous work, poor endowment insurance, insufficient job opportunity, conflict between working and family, and lack of social understanding had significant influence on the turnover intention.
