组织政治是组织管理领域的重要议题,而组织政治对员工绩效的影响更是研究中的热点。本文旨在对以往发表在国际高影响力期刊上的研究成果进行深入分析的基础之上,基于个体与情境的交互视角构建一个整合的理论模型,从而更加深刻地揭示连接组织政治与员工绩效之间的路径。在该模型中,本文不仅以个体因素和情境因素为边界条件,揭示了对组织政治与员工绩效之间关系的直接影响,而且还分析了这两者对组织政治与员工绩效之间内在心理机制所产生的影响。最后,本文回归到了本土化研究之中,分析了目前国内学者们在该领域中的研究进展以及差距所在,并提出了一些未来的研究方向与启示。
Organizational politics has been one of the important issues in the field of organizational behavior and human resource management since put forward and the effect of organizational politics on employees' performance is a topic that has been widely discussed by scholars. Based on the thorough and deep review and analysis on the results obtained from previous studies, an integrated theoretical model has been built to reveal the impact paths linking organizational politics with employees' job performance from the perspective of person- environment interaction. Firstly, the potential moderating effects of both personal and environmental factors, playing as the boundary conditions on the relationship between organizational politics and employees' job performance, were uncovered based on the person-environment interaction theory. Secondly, we revealed the mechanism that how personal and environmental factors lead to different psychological responses to the perception of organizational politics, and that though the mediation of these psychological responses the interaction of personal and environmental factors exert impacts on employees' job performance. Finally, the progress of indigenous research on the topic of organizational politics was reviewed, and then directions and implications for future research were pointed out at the end of this paper.
