新员工社会化研究是当前研究的一个热点议题。本研究关注从建构主义的视角来理解融入型领导如何提升新员工的社会化的作用机制。本文首先回顾了融入型领导的内涵、构成与相关研究进展。在此基础上,本研究提出基于构建主义视角的融入型领导影响新员工自我构建与社会构建进而完成社会化的概念模型。本文强调了社会构建,尤其是新员工自我构建过程在社会化过程中的影响才是理解融入型领导对新员工社会化的有效性的机制的关键。同时,这一机制受到例如组织措施和个人特征等边界条件的约束。本研究为理解融入型领导与新员工社会化提供了一个新的研究视角,并对未来研究做出了展望。
Newcomer' s socialization has been the critical research issue in organizations. The present study focuses on the mechanism between Includible Leadership and newcomer' s socialization through a lens of constructivism. The present study reviews the connotation, constitution and advancement of the research of Includible Leadership. On the basis of these arguments, we propose a conceptual model to elaborate the mechanism between Includible Leadership and newcomer' s socialization through the process of self-construction and social-construction of newcomers. The present study argues that Includible Leadership facilitates the socialization by shaping the self-concept construction and this effect is constrained by the botmdary conditions such as organizational and individual characteristics. The present study provides a new theoretical perspective to understand the effectiveness of Includible Leadership and proposes the future research regarding of the Includible Leadership and socialization.
