通过整合经济学、社会学和社会心理学关于知识分享激励的观点,本文构建了一个基于多元理论视角、多元激励模式并存的知识分享激励机制理论框架,并利用经验数据进行了检验.研究结果显示:知识分享激励是一个复杂的过程,经济、社会和社会心理的因素,即外部激励、内部激励和双边关系状况均对知识分享产生积极的影响,且各激励要素之间存在着复杂的交互作用关系.其中,外部激励对内部激励存在显著的“挤出效应”,双边关系质量则对该“挤出效应”具有明显的调节效应.研究结果对于理解相关理论争议和指导企业的知识管理实践,具有较好的参考价值.
Through integrating the viewpoints of economic, sociologic, and psychological perspectives, it developed and tested a theoretical frame of incentive mechanism of knowledge sharing involving multi-theory perspective and multi-in- centive factors. The results show that it is a complex process to motivate knowledge sharing, and that three incentives, including extrinsic incentives, intrinsic incentives and relationship quality, all affect the decision making of knowledge sharing. Moreover, it finds that there are interaction effects among the three main incentives, and that extrinsic incen- tive has crowding-out effect on intrinsic incentive, which is moderated by the relationship quality between sharers. The conclusions are helpful to understand the theoretical arguments, as well to guide the management practices in knowledge sharing activities.
