在信息化、全球化的时代背景下,各行各业面临的竞争压力越来越大,员工面临着复杂的生存与工作环境,工作超载、大量裁员大大加剧了员工的不安全感,越来越多的员工不再愿意将工作只是单纯地当作物质交换,而更加渴望选择能够让自己体会到工作意义、值得奉献的工作。本研究以职场精神力为切入点,对员工的职场精神力状况进行考察,探讨精神智力对其职场精神力的影响;同时从组织支持和家庭支持两个角度出发,分析二者在精神智力与职场精神力关系之间的调节效应。研究结果表明:员工精神智力对其职场精神力具有显著的正向作用;且组织支持和家庭支持均起到显著的调节作用。因此,组织应加强重视员工的内在需求和精神性体验,通过相关的员工关怀计划及人力资源实践,改善员工的职场精神力水平,从而使组织在激烈的竞争中获得更多的优势。
Under the background of information technology and globalization, the pressure of competition is getting stronger in all walks of life, and employees are facing complex living and working environment. Over loaded work and massive layoffs contribute greatly to the employee's sense of insecurity, which is the reason why more and more employees are no longer willing to treat work only as a single mean of material exchange. Instead, they want to make themselves feel the meaning of work, preferring jobs reflecting their own values and inner needs, rather than those just focusing on material wealth. Therefore, based on this background, this study takes workplace spirituality as the entry point, further analyses the formation mechanism of employees' workplace spirituality. By investigating employees' workplace spirituality and discussing the influence of spiritual intelligence on workplace spirituality by questionnaire, based on the social exchange theory and the overflow theory, this study analyses the moderating effect of organizational support and family support on workplace spirituality. Based on the regression analysis of 354 samples, it is found that the employee's spiritual intelligence has a significant positive effect on the mental stress in the workplace, and the organizational support and family organization should strengthen the importance of employees' support play a significant moderate role. Thus, the internal demand and spiritual experience, and through the related care plans and human resource practices,improve the workplace spirituality of employees, so as to make the organization get more advantage in the fierce competition.
