人力资源管理实践对企业绩效影响的中介机理被称作“黑箱”问题,能力、动机与机会(AMO)框架在个体层面的战略人力资源管理“黑箱”中发挥中介作用。对AMO绩效方程,A、M、0中介作用相关的理论与实证研究成果进行梳理后,基于AM0框架构型出了八种形态的人力资源管理实践,并对企业如何依据这八种形态的人力资源管理实践实现员工个体AM0的差异化管理进行了讨论。
The mediating mechanism through which human resource management practices affect firm performance is called ' black box' problem and ability, motivation and opportunity framework is proposed to play a mediating role in the individual level 'black box'. Reviewed literatures about AMO performance function and AMO mediating roles and based on AMO framework, this study constructs an architecture including eight configurations of human resource management practices. Furthermore, this study discusses the means through which firms can realize differentiation management to their employees according to the eight configurations.
