运用社会身份理论,文章揭示了员工所具备的多重身份,提出了学习社区成员的多重身份模型,建立并实证检验了员工在学习社区中个人身份形成的理论模型。实证发现,身份凸显是员工在学习社区中个人身份形成的中间阶段,组织文化类型和身份承诺会显著影响员工在学习社区中的身份凸显与个人身份形成,而身份的可渗透性和身份战略是身份凸显与个人身份形成之间关系的重要调节变量。
Applying social identity theory,the paper reveals the multiple identities of employees and puts forward the multiple identities model of learning communities’members. Then,this paper builds and empirically tests the theoretical model of the development of employee personal identity in learning communities. The empirical research finds that identity prominence is a stage before employee develops personal identity in learning communities,and corporate culture and identity commitment have a significant effect on employees’identity prominence and personal identity development in learning communities,while iden-tities’permeability and identity strategy are important moderators between the relationship of identity prominence and personal identity development.
