目的分析医生工作倦怠现状及主要影响因素,探讨医生工作倦怠与工作满意度和稳定性的关系,为卫生管理部门对医生工作倦怠进行有效预防和干预提供依据。方法以工作倦怠指数为评价指标,对3省9市的公立医院医生进行调查。工作满意度分量表包括组织管理、工作背景、工作倦怠、执业环境、工作关系、工作本身6个维度。结果所调查的4260名医生中,72.3%的医生存在一定程度的工作倦怠现象,其中有21.5%处于较高工作倦怠水平;医院级别、性别、是否带教、喜欢工作、工作回报、社会支持、工作满意、休班安排、职业风险、离职意向等,是影响医生工作倦怠的主要因素。结论目前我国公立医院医生是工作倦怠的高危群体之一,应引起卫生管理部门的高度重视,采取有效措施进行预防和干预。
Objective To analyze the current situation and key influencing factors of job burnout of doctors, explore the relationship between job burnout, job satisfaction and stability, and provide basis for prevention and intervention of job burnout by health management department. Methods Using job burnout index as the evaluation indictor, sample survey on doctors in public hospital was conducted in nine cities of three provinces. Six dimensions were included in job satisfaction scale, namely organization management, working background, job burnout, professional environment, working relations, and work itself. Results Totally, 72. 3% of the investigated 4 260 doctors were suffering from job burnout, among which 21.5% were very serious. Ten factors were found to influence job burnout of doctors, which included grade of hospital, gender, whether teaching, whether like the job, return from work, social support, job satisfaction, off-duty arrangement, occupational risk, and turnover intention. Conclusion Doctors in public hospitals are one of the high-risk groups of job burnout in current China. Health management department should attach more importance to this phenomenon and take effective measures for its prevention and intervention.
