研究结合知识团队的特征,整合知识贡献与知识搜集二元视角,构建了团队激励对知识团队有效性的作用机制模型。基于江苏两大高科技集团99个有效知识团队样本数据进行了实证检验,研究发现:激励强度与按贡献分配导向均与知识团队有效性显著正相关,知识贡献与知识搜集的中介效应均显著,对中介过程的调节检验表明,知识异质性对二元共享行为与知识团队有效性的关系有部分正向调节作用。
A model to explore the mechanism of team-based reward which including reward intensity and equity al- location on knowledge team effectiveness in knowledge sharing perspective was proposed in this manuscript. Em- pirical analysis based on 99 knowledge teams in 2 companies in Jiangsu showed that reward intensity is positive correlated with knowledge team effectiveness and equity allocation is positive correlated with knowledge team ef- fectiveness, and these two relationships are both mediated by knowledge donating and knowledge collecting. The moderated mediation model supported that knowledge diversity partly positively moderate the relationship between two-dimension sharing behaviors and knowledge team effectiveness. Management advice about team rewarding, team designing, and knowledge management was proposed in the end.
