培育双元能力以应对创新与变革过程中日益增长的战略矛盾性问题,对于企业可持续发展正变得越来越重要。本文基于组织能力发展的微观视角,建立了高层管理者认知影响企业双元能力构建与转型成效的理论框架。随后的纵向案例研究表明:为了有效平衡与应对转型变革中的多重矛盾目标,企业高层管理者可以通过推动认知任务的区分与整合、发展特定的集体共享认知模式以及培育个体认知性双元能力来帮助企业分别构建结构型、情境型及领导型三种双元能力;此外,制度、市场、文化等本土化环境因素会作用于高层管理者认知,进而在中国企业双元能力构建与战略转型实施中产生重要影响。该研究结论进一步明晰了企业双元能力的微观起源和宏微观互动演化机理,同时也为企业如何构建双元能力提供了现实操作路径。
It is increasingly important for firm's sustainable development to foster ambidexterity to deal with the growing strategic contradictions in the process of innovation and change. Based on microcosmic perspective of organizational capability development, this paper constructs a theoretical framework about top manager's cognition influencing on firm's ambidexterity and effects of transformation. Subsequent longitudinal case study indicates that, for balancing and coping with paradoxical multi-objectives during the transformation, firm's top managers can develop structural ambidexterity, contextual ambidexterity and leadership-based ambidexterity separately with promoting differentiation and integration of cognitive tasks, developing specific collective sharing cognitive framing and fostering individual cognitive ambidexterity. Moreover, indigenized factors such as institution, market and culture may also exert some effect on top manager's cognition and further influence the building of firm's ambidexterity and implementation of strategic transformation. These findings contribute to understanding the micro-level origins and cross level interactive evolution mechanisms of firm's ambidexterity. Meanwhile, it also provides some workable ways for enterprise to build ambidexterity from a practical point of view.
