本文主要研究员工向上逢迎行为对工作满意度的影响,并进一步分析情绪耗竭和政治技能在上述关系中所起的中介和调节作用。以1家大型机械制造企业的301名员工为研究对象,采用层级回归和拔靴法进行研究分析后发现:(1)员工的向上逢迎行为对工作满意度有负向影响。(2)情绪耗竭在向上逢迎行为与工作满意度的关系中起着中介的作用。(3)政治技能可以弱化向上逢迎行为对情绪耗竭的影响,即高政治技能有助于向上逢迎行为的成功实施。(4)向上逢迎和员工政治技能的交互对工作满意度的影响是通过情绪耗竭的中介调节作用实现的。
This article mainly investigates the effect of upward ingratiation on employee' s job satisfaction and analyses the mediating influence of the emotional exhaustion, as well as the moderating effect of the political skill on the relation- ship above. Based on a sample of 301 employees in a manufacturing firm, we find that: Firstly, upward ingratiation has a negative effect on job satisfaction. Secondly, emotional exhaustion plays a mediating role between upward ingratiation and employee' s job satisfaction. Thirdly, the political skill can moderate the relationship between upward ingratiation and emotional exhaustion. Finally, the article confirms that the effect on job satisfaction of the interaction between employees' upward ingratiation and political skill is accomplished through the influence of mediated moderation of the emotional exhaustion.
