创新过程中出现差错难以避免,组织对待差错的态度会影响员工的创新行为。而中国组织情境下的差错管理氛围(EMC)时员工创新行为的影响及其内在作用机制的研究仍存在进一步探究的空间。本研究以47个研发团队467名知识员工为研究对象,采用跨层次研究方法,通过构建两层次数据模型对差错管理氛围、基本心理需求、工作复杂性和创新行为的关系进行了探讨。结果表明:(1)开放导向差错管理氛围对创新行为有促进作用,而责备导向差错管理氛围对创新行为有抑制作用;(2)基本心理需求在差错管理氛围对创新行为影响中起到关键中介作用;(3)工作复杂性通过调节差错管理氛围对基本心理需求的影响,进而影响创新行为。
The occurrence of errors is unavoidable in the process of innovation, and the attitude of organizations to treat errors will have an effect on employees' innovation behavior. However, there is still room for further research about the impact of error-management climate on employees ' innovation behavior and its intrinsic mechanism in the context of organizations in China. In this study, we focused on 467 employees in 47 R&D teams from different fields and different regions, analyzed the relationship between the error-management climate, basic psychological needs, job complexity and innovation behavior by building an analysis on the cross-level model. The results show that: ( 1 ) open organizational error-management climate has a positive effect on innovation behavior, while the blame organizational error-management climate has an inhibitory effect on innovation behavior; (2)basic psychological needs play a key mediation role in the impact of error-management climate on innovation behavior ; ( 3 ) job/complexity will affect innovation behavior by moderating the impact of error-management climate on basic psychological needs.
