采用文献综述法、访谈、专家评估和问卷调查等多种方法,对武汉某研究院310名科研人员进行了调研,探索了知识型员工创新行为的影响因素及作用机制.研究结果表明,知识型员工创新行为影响因素可以通过多通道模型予以深入的剖析.组织氛围,效能感、动机、人格均对知识型员工创新行为有重要影响.组织氛围不仅可以直接影响知识型员工的创新行为,还可以通过效能感,动机的多重中介路径对其产生间接影响,而且这些影响均会受到人格因素的调节.
In order to explore the effective mechanism of organizational atmosphere, cognitive load, personality characteristics, self - efficacy, motivation to the innovation behavior of knowledge workers, 310 development workers from some research institute in Wuhan were selected to fill the questionnaires. Conclusions were as following. The effective mechanism of organizational atmosphere, self - ef- ficacy, motivation and personality characteristics to innovation behavior of knowledge workers was complex. The organizational atmos- phere could not only affect the innovation behavior directly, but also have indirect effect to it through self - efficacy and motivation, which were moderated by personality characters.
