Mitchell提出了工作嵌入的概念,以留职的视角去解释员工离职的原因。现有的关于工作嵌入的研究大多都是基于西方的背景下的,在中国情境下的研究还有空白。从中国企业的情境出发,基于工作嵌入模型,找到了影响组织保留员工的因素,并总结归纳了因素的类别。研究制作了开放式的问卷,对中国沿海地区、内陆地区以及西部地区的不同企业进行了调查,收回了208份有效问卷,运用内容分析方法及扎根理论,归纳出了中国员工留职的影响因素主要是组织联系、组织牺牲以及家庭联系。
Mitchell defines job embeddedness with a perspective of retention to predict voluntary turnover. Most of the present studies are in the context of western, yet the research in china is insufficient. We focus on the Chinese companies in the view of the model of job embeddedness and find the factors which influence the company to retain employees, and then summary the classification of the factors. This research made the open type questionnaires, in- vestigated different companies from the coastal areas, inland and the western areas in china, generating 208 valid returned questionnaires, using content analysis method and grounded theory, summaried the main influencing fac- tors to Chinese employees' retention links to organization, sacrifice to organization and link to family.
