员工即兴行为对个体创新绩效的作用机制尚不明确。利用65家新能源创业企业的324位员工的问卷数据,采用跨层次研究方法,构建员工即兴和创新绩效被中介的调节效应关系模型,引入内部社会资本作为组织层面的调节变量,知识创造作为个体层面的中介变量。发现创业企业的内部社会资本对员工即兴行为和知识创造产生显著正向调节效应;知识创造在员工即兴行为和内部社会资本对创新绩效的交互效应中发挥部分中介作用。为厘清员工即兴的效用机制以及跨层次研究即兴管理问题提供了思路。
The effect mechanism of employee's improvisation on individual innovation performance isn' t clarified. This article depends on the data sourcing from questionnaire suIvey on 324 employees diversified among 65 new energy start- up firms. With the method of cross-level analysis, the mediated moderating effect model is set up about the relation between employee's improvisation and innovation performance. Internal social capital which belongs to organization level factors is introduced as the moderating variable and knowledge creation as individual level's mediating one. The results show that internal social capital plays an important positive moderating role between employees' improvisation and knowledge creation, meanwhile the interaction effect of employees' improvisation and internal social capital on innovation performance is partly mediated by knowledge creation. This thesis is beneficial for clarifying the effect mechanism of employees' improvisation and provides new thoughts for studying improvisation problems with cross-level method.
