已有研究表明服务型领导对下属工作绩效具有积极作用,但对心理安全的影响以及对下属工作绩效的作用机制却有待深入研究。本研究基于社会交换理论,以我国政府基层组织的473名乡镇基层公务员的配对数据为对象,运用跨层次线性模型方法实证分析了服务型领导与下属工作绩效之间的关系、心理安全在二者之间的中介作用以及服务导向的调节作用。研究结果显示:服务型领导显著正向影响下属工作绩效;心理安全在其中发挥积极中介作用;服务导向在服务型领导与下属工作绩效二者间产生了显著的正向调节作用。
Existing research showed that servant leadership had a positive effect on employee’s job performance, but the mechanism on psychological safety and service orientation remained to be studied further. Based on social mediating theory and on the data of questionnaires about 473 civil servants, the present study carries out an empirical research on the relationship between servant leadership and employee’s job performance, the mediating effect ofpsychological safety, and the moderation effect of service orientation in these relationships with HLM. The results show that servant leadership has a significant influence on employee’s job performance, that psychological safety mediates the relationship between servant leadership and employee’s job performance, and that service orientation positively moderates the relationship between servant leadership and employee job performance.
