基于社会交换理论,以辽宁省某国有企业中层管理人员以及基层员工为调查对象,探讨组织中的人际信任对员工角色外行为的影响,并探讨领导-成员交换关系在这两者之间的中介作用。采用问卷调查的方式收集数据,对数据进行信效度分析、相关分析及层级回归分析,对组织信任、领导-成员交换、组织公民行为和反生产行为间的相互作用进行研究,结果显示:组织信任通过领导-成员交换对组织公民行为和员工反生产行为产生影响,领导-成员交换在组织信任与员工角色外行为之间存在部分中介作用。
Based on the social exchange theory, this paper presents an empirical work conducted on data obtained from staffs of middle and lower class in a state enterprise in Liaoning. This paper intends to explore how the interpersonal trust influenced employee extra-role behavior, and to analyze the mediating effect of the leader-member exchange (LMX) between them. These data are analyzed by validity analysis, correlation analysis and hierarchical regression analysis. This study aims to examine the relationship between organizational trust, LMX and organizational citizenship behavior(OCB) and counterproductive work behavior (CWB), and verifies that the organizational trust influences OCB and CWB through the LMX. We are also observed that LMX plays a intermediary role between organizational trust and employee extra-role behavior.
