针对组织层面的代际差异问题,借鉴相关研究文献,提出上下级代际冲突这一概念,将其分为任务冲突、关系冲突和程序冲突3个维度,并建立上下级代际冲突的影响因素概念模型。然后,运用Lisrel8.7软件对问卷调查数据进行分析,验证了上下级代际冲突及其影响因素模型的结构合理性,并得出结论认为:角色地位和任务认知对上下级代际冲突及其3个维度均有显著的正向影响;工作期望对上下级代际冲突及其3个维度均有显著的负向影响;组织文化对上下级代际冲突及其关系冲突维度具有显著的正向影响。
For intergenerational disparities on organizational level,drawing on relevant research literature,this paper puts forward the concept of intergenerational conflict between the superior and subordinate,divides it into three dimensions of task conflict,relationship conflict and process conflict,and builds a conceptual model of influencing factors of intergenerational conflict between the superior and subordinate.Lisrel8.7is adopted to analyze the survey data,to verify the model structure of intergenerational conflict between the superior and subordinate and its influencing factors,and to draw some conclusions that role status and task awareness have a significant positive impact on intergenerational conflict between the superior and subordinate and its three dimensions;that work expectations have a significant negative effect on intergenerational conflict between the superior and subordinate and its three dimensions;and that organizational culture has a significant positive impact on intergenerational conflict between the superior and subordinate and on relationship conflict.
