基于个体层次和组织层次的双重视角研究心理资本、目标取向在组织创新氛围下对创新行为的影响。通过368名在职员工的数据分析表明:组织创新氛围与个体创新行为呈显著正相关关系;心理资本在此关系中起完全中介作用;证明目标取向和回避目标取向在此关系中通过心理资本起反向调节作用;学习目标取向的调节作用没有得到验证。
Combining the perspectives of individual level and organizational level,the paper analyzes the interactive effect of organizational innovation climate,phychological capital and goal orientation on innovation behavior. Results show that,organizational innovation climate has positivly and significantly effects on innovation behavior; phychological capital has significant mediating effect between organizational innovation climate and innovation behavior; prove goal orientation which is mediated by psychological capital,has negative moderating effect on the ralationship of organizational innovation climate and innovation behavior,and which is same to avoid goal orientation; leaning goal orientation's moderating effect is not significant.
