本文基于国内外相关文献与中美合资G汽车公司员工参与的管理实践及相关人士访谈,对该公司对等样本:正式工、D劳务公司派遣的劳务工的问卷调查结果表明:(1)劳务工对G汽车公司的组织承诺高于对D劳务公司的组织承诺;(2)劳务工对薪酬激励的评价显著高于正式工,对其在G汽车公司获得的组织支持感知也显著高于正式工;(3)劳务工在G汽车公司的员工参与对其对G汽车公司的组织支持感知、双组织(G汽车公司与D劳务公司)承诺均存在积极影响;(4)劳务工对G汽车公司的组织支持感知,在其在O汽车公司的员工参与和5tk组织承诺之间起部分中介作用;(5)用工制在员工(正式工、劳务工)参与和G汽车公司组织承诺之间起调节作用,在G汽车公司组织支持感知与G汽车公司组织承诺之间起调节作用;此外,司龄是决定用工方式的最关键因素。
This study examines the impact of employee involvement (El) of G motor company on dual organizational commitment for G motor company and D labor dispatch Company, and the mediating role of organizational support and the moderating role of employment system at G motor company. 9 questions simple version of the 3-dimensional El Scale is developed based on questionnaire survey (almost one half of them are the formal workers, the others are the dispatch ones) in Shanghai G motor company according to its EI program and the literatures related to EI. The results indicated that: (1) the dispatch workers' organizational commitment for G motor company is higher than that for D labor dispatch Company; (2) the dispatch workers' appraisal of the compensation management and organizational support in G motor company are higher than those of the formal workers' significantly; (3) EI was positively significant to organizational support and dual organizational commitment; (4) organizational support was the mediator variable between EI and dual organizational commitment; (5) employment system was the moderator variable between EI or organizational support and dual organizational commitment for G motor company only when organizational support had played the mediator role between EI and organizational commitment for G motor company. Moreover, the present age of the company's continuous work experience, the registered residence and education of the workers are the key factors of employment system, and the former is the most important.
