通过对企业相关人员的问卷调查,研究包容型领导方式对员工工作满意度的影响,建立包容型领导、心理所有权、工作满意度的理论模型进行实证分析。研究结果表明:在中国"家"文化的影响下,员工工作满意度在很大程度上受到包容型领导方式的影响,而包容型领导也能通过影响心理所有权有效提升员工工作满意度。最后,提出相应建议:管理者应转变领导方式,企业围绕员工心理归属感,建立包容性的企业文化、发展激励措施、做好员工职业生涯规划,加速形成员工与组织之间的"心理契约",提高员工满意度,以保证良好的工作表现。本文的研究结论扩展了目前关于包容型领导影响的研究内容,深化了对心理所有权理论影响机制的理解。
Through the questionnaire survey of related personnel of enterprises, this paper studies the influence of inclusive leadership style on job satisfaction, and establishes the theoretical model of inclusive leadership, psychological ownership and job sat- isfaction. The results show that under the influence of Chinese "home" culture, the employee's job satisfaction is influenced by the inclusive leadership style, and the inclusive leadership can improve the employee's job satisfaction effectively by in- fluencing the psychological ownership. Finally, it proposes that managers should change the leadership style, and enterpris- es should establish inclusive corporate culture, develop incentives and good staff career planning around the psychological sense of belonging to employees, which accelerates the formation of employees and organizations between the "psychologi- cal contract", improves employee satisfaction, and ensures good job performance. The results of this study extend the cur- rent literatures on the impact of inclusive leadership, and also broaden the understanding of the mechanism of the theory of psychological ownership.
