针对中国社会存在"沉默是金"这种传统思维的影响,从角色压力视角出发,探讨工作自主性对科技研发人员建言行为与沉默行为的作用。通过对安徽省创新型企业的调查数据,采用相关性分析和结构方程模型对所提假设进行验证,结果表明:工作自主性对建言行为具有显著正向影响,对沉默行为具有显著负向影响;角色冲突在工作自主性与建言行为、沉默行为的关系中存在部分中介作用,即工作自主性可以直接对科技研发人员的建言行为和沉默行为产生影响,也可以通过角色冲突影响科技研发人员的建言行为和沉默行为,但不能通过角色混淆来影响科技研发人员的建言行为和沉默行为。
Aiming at the influence of traditional notion such as silence is golden existed in Chinese society,we explore the relationship among job autonomy,silence behavior and voice behavior in the RD personnel from perspective of role stress.Utilizing the data of innovative enterprises in Anhui.Correlation analysis and structural equation modeling were used in this study.The results indicate that job autonomy has a significant positive impact on voice behavior and a negative impact on silence behavior.In addition,role conflict has the mediate influence on the relationship among job autonomy,silence behavior and voice behavior.It means that job autonomy not only can affect silence behavior and voice behavior of RD personnel directly,and also can affect silence behavior and voice behavior of RD personnel through role conflict.
