基于自我决定理论,研究探讨员工内在和外在工作价值观对员工职责内绩效的作用,及作用的心理过程机制。通过江苏省7所高职院校198个教师数据实证分析,结果显示:(1)相比外在价值观,内在工作价值观对员工工作投入和职责内绩效影响更强;(2)内在价值观通过工作投入的中介作用进而影响员工职责内绩效;(3)外在价值观正向影响员工工作投入,但工作投入未能中介外在价值观与员工职责内绩效的关系。
Based on self-determination theory, we tried to explain whether and how intrinsic work values and extrinsic work values affect individual job involvement and in-role performance. Using data for 198 employees on 7 colleges located in Jiangshu province. We found (1) intrinsic work values have more effect on employees' job involvement and in-role performance than extrinsic work values(2) intrinsic work values affect employees' in-role performance via job involvement (3) extrinsic work values have unique effects on employees' job involvement, but extrinsic work values have not indirect effect on employees' in-role performance via job involvement. Implications for managers are discussed.
