当管理者向员工实施负面反馈时,常常为了避免人际冲突而选择逃避反馈、拖延反馈或歪曲反馈。文章将此行为或现象称为管理者负面反馈不充分,并总结了负面反馈不充分的可能维度和影响此行为的心理机制。管理者负面反馈不充分应包括四个维度:忽略、温和、含蓄和宽大。另外,管理者的随和性、责任感和专业知识应为产生负面反馈不充分的管理者特征变量。而员工个人层面上的自尊、岗位重要性、员工对管理者的信任应为影响管理者负面反馈不充分的重要调节变量。
When managers are giving negative feedback to employees, they tends to neglect, delay or distort the negative feedback in order to avoid interpersonal conflict. This paper names this behavior as managers' inadequate negative feedback (INF), summarizes INF's possible dimensions and the psychological mechanisms affecting the behavior. INF's dimensions include avoidance, politeness, implication and leniency. In addition, managers' agreeableness, conscientiousness and expertise constitutes the characterized variables of managers in INF. On the individual level of employees, variables including employees' self-esteem, task significance and trust of employees in managers should be the important moderating factors of INF.
