基于武汉地区三家制造型企业的366套员工样本,探讨了发展式绩效考核对反生产行为的影响机制。结果发现:发展式绩效考核负向影响反生产行为;发展式绩效考核正向影响组织承诺,组织承诺负向影响反生产行为,且组织承诺在发展式绩效考核与反生产行为之间具有完全中介作用;领导政治技能正向调节发展式绩效考核对组织承诺的影响。
This paper studies the influence mechanism of developmental performance appraisal on counterproductive work behaviors by the sample of 366 employees from three manufacturing enterprises in Wuhan. Results show that developmental performance appraisal is negatively related to counterproductive work behaviors. Secondly, developmental performance appraisal is positively related to organizational commitment, organizational commitment is negatively related to counterproductive work behaviors, and organizational commitment totally mediates the contribution of developmental performance appraisal to counterproductive work behaviors. Thirdly, leadership political skill positively moderates the relationship between developmental performance appraisal and organizational commitment.
