探讨晋升机会缺失的负面影响,认为晋升机会缺失是阻碍员工工作绩效提升的重要影响因素,且晋升机会缺失是通过内在动机与内部地位感知最终影响到员工工作绩效。通过对来自一家大型安装企业的354名员工实证分析结果表明:1晋升机会缺失会显著降低员工工作绩效;2晋升机会缺失会显著降低内在动机与内部地位感知;3内在动机、内部地位感知显著正面影响员工工作绩效;4晋升机会缺失通过内在动机、内部地位感知,进而降低员工工作绩效。最后,讨论了相关理论和实践的启示以及未来的研究方向。
This study tries to explore the side back of promotion opportunity stagnation,assuming that promotion opportunity stagnation should be one important factor of inhibiting employee job performance,and that the effect of promotion opportunity stagnation on job performance should be mediated by intrinsic motivation and perceived insider status.By the answers to the questionnaires and the analysis of 354 samples from a large installation company in China,the results indicated that,(1)promotion opportunity stagnation had negative effects on employee job performance;(2)promotion opportunity stagnation had negative effects on intrinsic motivation and perceived insider status;(3)both intrinsic motivation and perceived insider status had positive effects on employee job performance;(4)both intrinsic motivation and perceived insider status fully mediated the relationship between promotion opportunity stagnation and job performance.At last,we discuss implications of these results for research and practice and future directions.
