不少研究都认为跨国知识转移过程中,人力资源管理实践具有重要作用.然而组织人力资源实践究竟如何影响跨国知识转移效能却是一个很少去思考的问题,经常将这个过程视作一个“黑箱”.从人力资源研究角度来看,关于人力资源实践如何影响组织绩效是当前讨论很激烈的问题,从组织管理实践角度来看,打开这个“黑箱”将对管理实践更具有指导意义.本文从知识整合能力视角出发,来理解人力资源实践对跨国知识转移效能的作用机制.
Many researches show that the practice management of human resource processes important fuction in the cross-national knowledge transferring processes.But only few of them consider the problem of how the organizational human resource practices influencing the effectiveness of cross-national knowledge transfer.And almost,this process is frequently seen as a "black box".In the academic view of human resource,it is a hotted issue to discuss that how the human resource contributes to organizational performance;in the view of organizational management practce,the effort to open the "black box" is more useful.From the view of knowledge integration capability,here it tries to understand the functional mechanism of the human resource practice to the cross-national knowledge transfer effectiveness.
