本文以自主需求成为主导需求为背景,以自我决定理论为基础,从基本心理需求和工作动机角度,构建了组织承诺形成机制模型。研究将组织抽象为提供工作选择平台的“活动流”,认为个体因获得心理需求满足而不愿离开组织的态度是组织承诺,探索性地提出组织承诺的形成机制是个体在自主需求的驱动下,通过对“活动流”的情感和认知反应,产生与“活动流”有关实体的情感和认知联系的过程。研究提出九个命题,分别论述基本心理需求满意度和动机调节方式单独对组织承诺的影响,以及两者共同影响组织承诺时动机调节方式可能的中介作用,进而得出组织培养员工承诺的过程是让员工通过被设计的管理活动,由对活动的理解上升到对组织的理解,进而认同并最终愿意留在组织中的研究结论。
Against the background of autonomy need becoming the domi- nant need, this study focuses on a research model of formation mechanism of organizational commitment. The content of the model was discussed based on self-determination theory from the point of basic psychological need and work motivation. As an assumption, organization was abstracted as an 'activities flow' in which people undertook different works and took part in all kinds of activities. We also propose that organization commit- ment was a kind of attitude that reflected the subjective level that employ- ees did not want to leave organization. This kind of attitude came from a certain degree of psychological need satisfaction. Then, nine propositions were proposed. We discussed the direct influence of basic psychological need satisfaction and work motivation on organization commitment re- spectively, and analyzed the mediation of work motivation. We regarded that autonomy, competence, and relatedness need satisfaction had a posi- tive impact on the development of affective and normative commitment. Autonomy need satisfaction had a strongest influence on affective commit- ment. Relatedness need satisfaction moderated the influence of autonomy and competence need satisfaction on affective commitment. Autonomy need satisfaction moderated the influence of competence and relatedness need satisfaction on normative commitment. Under the condition of low level of autonomy need satisfaction, competence and relatedness need satis- faction had a positive impact on continuance mo~va- tion, integrated regulation, and identified regulation had a positive impact on affective commitment and the moral duty of normative commitment. External regulation had a positive impact on the sense of indebtedness of normative commitment. Introjected regulation had a positive impact on normative commitment.
