借鉴社会交换理论的复合型研究视角和拟人化思想,结合组织支持的情感性和工具性内容划分观点。以及其上级和同事的支持来源,构建了基于组织与员工复合型视角下组织支持的概念模型,并在国外成熟量表的基础上构建了适合中国文化背景的组织支持量表。通过探索性因子分析和验证性因子分析,对复合型视角下组织支持量表进行信度和效度分析。研究结果表明,感知的组织支持由4个维度18个题项构成,组织提供的支持由3个维度13个题项构成。
Organizational support is important in organizational management science research, and becomes a con- tinuous focus of the study of human resource management and organizational behavior since 90's last century. An increasing number of attentions to organizational support are paid by practitioners and scholars, and it has ob- tained a wealth of theoretical results, but the chaos of the concept and measure instrument hinder the advance- ment of research on organizational support and it also faces some theoretical and practical challenges. On the one hand, the content and structure of organizational support need to be studied. On the other hand, the organizational support theory needs to be further extended by individual perspective and organization perspective.Based on the employee-organization complex perspective and personification of social exchange theory, inheriting the emotional and instrumental support classification, considering different source, this study redefines conceptualization and opera- tionalization of organizational support. A conceptual model of organizational support in an employee-organization complex perspective is constructed. Then based on the foreign measure in struments of organizational support, a native instrument is conceived. Using exploratory factor analysis and confirmatory factor analysis, reliability and va- lidity of the instrument are tested empirically. This research find that eighteen items of four dimensions are includ- ed in the perceived organizational support instrument, while thirteen items of three dimensions are included in the instrument of organization provided support. This research not only provides multidimensions and measures empiri- cal basis, but also provides a new thinking and direction of organizational support in the future
