根据创造力相关理论,从团队层面探索在动态环境下领导行为对创造力的影响机理。在理论上构建了魅力型领导与团队创造力的关系模型,提出魅力型领导、集体效能感、团队自省、环境动态性和团队创造力之间的假设关系;采用调查问卷方式对524名研发团队员工及其主管进行调查,并采用层次回归分析方法对以上假设进行检验。实证结果表明,魅力型领导与团队创造力显著正相关,集体效能感和团队自省在两者间起完全中介作用,而环境动态性在两者间起调节作用。最后讨论了研究的意义,并指出了研究的局限性。
Based on creativity theory, this paper explores the influential mechanism among charismatic leadership and team creativity from the team level in dynamic environments. First we establish a conceptual model and rele-vant hypothesis. Then we collect data from 524 employees and employers via questionnaires and test above hy-pothesis through hierarchy regression analysis. The results of the study indicate that charismatic leadership is posi-tively related to team creativity, that collective efficacy and team reflexivity play complete mediating roles in the relationship between charismatic leadership and team creativity, as well, environmental dynamism plays a moderat-ing role in the relationship between charismatic leadership and team creativity.
