个体和团队创造力成为企业获得竞争优势的源泉,对其影响因素和形成过程的研究具有重要的意义。文章基于目标取向理论与创造力成分模型,通过构建多层次模型(HLM),探讨团队目标取向对创造力的影响及其作用机理。通过对81个研发团队样本(81个团队主管,410个团队成员)的调查分析,得出实证研究结果:团队学习目标取向与证明绩效取向分别对个体和团队创造力产生显著正向影响,而团队回避绩效取向则对两者产生显著负向影响;团队自省对个体和团队创造力产生显著正向影响,且团队学习目标取向与团队证明绩效取向通过团队自省对个体和团队创造力产生正向影响,而团队回避绩效取向通过团队自省对个体和团队创造力产生负向影响。
Individual creativity and team creativity are the sources of competitive advantage for enterprises, which have an important significance to study their influencing factors and forming process. Based on team goal orientation theory and creativity component model, the paper, by building a hierarchical linear model (HLM), examines the impact of team goal orientation on team creativity and individual creativity and its mechanism. Through the survey and analysis of 81 R&D teams (81 team leaders, 410 team members), the empirical results show that: Team learning goal orientation and team performance approach goal have significant positive impacts on individual creativity and team creativity respectively, whereas team performance avoidance goal has a significant negative impact on individual creativity and team creativity ; Team reflexivity has a significant positive impact on team creativity and individual creativity, and mediates the positive impacts of team learning goal orienta- tion and team performance approach goal as well as the negative impact of team performance avoidance goal on both individual creativity and team creativity.
