研究了东道国母公司的人力资源控制对国际合资公司(IJV)学习导向和技术创新的影响关系。通过对中国华南地区96家合资企业的实证研究发现:东道国母公司的人员任用对人员培训和IJV技术创新有显著的直接正向影响,人员培训对IJV的学习导向有显著的正向影响,IJV学习导向对IJV技术创新有显著的正向影响;人员培训在人员任用对学习导向的影响关系中起重要的中介作用,学习导向也在人员培训对技术创新的影响关系中起着中介作用。
This paper is about the impact of human resource control exercised by local company on IJV learning orientation and technical innovation. An empirical study was done with 96 samples of IJV. The results showed that the staffing has remarkable direct positive effects on training and IJV technical innovation; the training has remarkable direct positive effect on IJV learning orientation; IJV learning orientation has remarkable direct positive effect on IJV technical innovation. Besides, training plays an important intermediary role in the impact of staffing on IJV learning orientation; IJV learning-orientation plays an intermediary role in the impact of training on IJV technical innovation.
