组织中的揭发行为是员工对工作场所中的违法、破坏规则和不道德行为的检举揭露,是及时纠正组织中错误行为的有效机制。文章回顾了组织中揭发行为的研究起源、概念及测量方法;从不同理论视角探讨了揭发行为的决策过程;从多个层面系统梳理了揭发意愿或行为的影响因素和产生机制;归纳了揭发行为实践的影响结果。提出未来研究应关注跨学科视角的个体前因、区分特定情境变量的影响、探索行为产生机制和开展本土化揭发行为研究等问题。
In recent years, moral anomie in organizations occurs frequently, making the issue of moral ethics a common concern for both managers and scholars. Whistle-blowing is the report and disclosure of illegal, immoral or illegitimate practices by organizational members to persons or parties that may be affected. It is arguably playing a key role for timely correction of unethical behaviors in organ- izations and an effective mechanism for organizational ethics management. During China's economic transition, unethical behaviors in organizations often happen, but the positive role played by whistle-blowing has not been given sufficient attention in management practices, and the related research on whistle-blowing is insufficient in the academic field. This paper offers a review of Western scholars' research on whistle-blowing over the past fifty years. First, it discusses the origin and concept of whistle-blowing, indicating that whistle-blowing is a form of organizational citizenship behavior, pro-social organizational behavior or extra-role behavior that is characterized by being voluntary, prohibited, challenging and risky. Second, it presents and con- trasts decision-making process models of whistle-blowing from different theoretical perspectives, and gives examples of research using these models. Third, the results of empirical research on the antecedents of whistle-blowing are summarized, revealing power-related variables, such as demographics, or organizationally-perceived variables, such as job satisfaction and organizational commitment, have reached different conclusions. Other results show inherent individual characteristics such as positive personality and emotions, as well as positive organizational context characteristics such as ethical leadership and peer support, ethical culture and climate all have a positive effect on whistle-blowing.
