针对企业实践中“有知识共享行为,无知识共享效果”的现状,立足于知识共享主体的“人”,从员工一组织关系视角,分析了组织支持感、员工知识共享方式以及知识共享有效性的作用关系。在对知识共享有效性界定的基础上,结合中国员工的行为特征,尝试将知识共享行为分为基于组织的共享行为和基于个人的共享行为,并分析了两类不同的知识共享行为对共享有效性的影响,分析了组织支持感的内部结构对员工知识共享行为方式和共享内容选择的潜在影响。研究表明,与工作相关的组织支持感能够通过促进组织导向的知识共享行为显著提升知识共享的有效性。
Because of the situation "having knowledge sharing behavior, no knowledge sharing efficiency", article based on "person", from perceived organizational support, Employee-Organization perspective, analyzes the relationship among employee knowledge sharing ways with the effectiveness of knowledge sharing. On the basis of the effectiveness of knowledge sharing, combined of behavioral characteristics of Chinese employees, the article tries to divide knowledge sharing behavior into based-organization knowledge sharing behavior and based-person knowledge sharing behavior, and analysis the impact of two different types of knowledge sharing behaviors on the effectiveness of knowledge sharing. Then the article analyzes the impact of the internal structure of perceived organizational support on the way of knowledge sharing behavior and the contents of knowledge sharing. This study shows that job-related perceived organizational support significantly improve the effectiveness of knowledge sharing, through the based-organization knowledge sharing behavior.
